Thai speakers can make age, professional rank, institutional authority, and familiarity audible through address terms, self-reference, request design, and particles. There is no single “seniority grammar” that mechanically ranks every person. A younger manager may hold authority over an older employee; an older stranger may not welcome พี่; close colleagues may retain respectful particles while using names.
The governing question is relational: how are the participants positioning one another in this activity? Thai lets a title or kin term replace English you, lets a speaker use a name or relationship term for I, and omits reference entirely when the roles are stable.
Four dimensions interact

Titles make the relevant institutional relation explicit. The final particles follow the speaker, not the title holder. The title need not be repeated in every clause once attention and reference are established.
The same request in three relationships
The desired action is reviewing one page of a proposal.

The proposition is constant, but the social packaging changes. พี่แป้ง combines senior relation and identity. อาจารย์ foregrounds institutional role, and รบกวน...ได้ไหมคะ acknowledges a larger upward imposition. The peer form is appropriate only where the relationship supports that directness.
พี่ and น้อง are negotiated relations
พี่ and น้อง began as older- and younger-sibling terms and extend to relative age, cohort, or familiarity. They can mean I, you, or a third person. Their warmth depends on a mutually plausible alignment.
เดี๋ยวพี่ส่งตัวอย่างให้ น้องลองแก้ตามนี้นะ
diao phi song tuayang hai nong long kae tam ni na
I'll send you an example; try revising it this way. (informal supportive senior-to-junior guidance)
พี่ครับ ถ้าว่างช่วยอธิบายขั้นตอนนี้อีกครั้งได้ไหมครับ

Phi, if you have time, could you explain this step again? (polite junior-to-senior request, male speaker)
In the first turn, the senior calls self พี่ and the junior น้อง. In the second, the junior addresses the senior as พี่ and omits self-reference. Verbs do not agree with age or person.
Using พี่/น้อง for an unfamiliar professional can impose a relationship they have not accepted. คุณ + name, an occupational title, or zero may be more accurate. See พี่ and น้อง for the full bidirectional reference system.
Institutional status can outweigh age
A younger physician is still คุณหมอ in a consultation; an older student may address a younger lecturer as อาจารย์. Titles encode the activity and role rather than calculating birth years.

An overt title can serve where English uses you. Repeating คุณ before the title is conventional only in certain compounds such as คุณหมอ; คุณอาจารย์ is not the neutral standard form for every lecturer.
Self-reference shows stance too
Ordinary polite male ผม, formal-polite female ดิฉัน, younger female or childlike หนู, a personal name, a role, and zero offer different alignments. กระผม is marked male deference, not a general-purpose upgrade.
หนูขอส่งรายงานฉบับแก้ไขพรุ่งนี้ได้ไหมคะ

May I submit the revised report tomorrow? (deferential younger female student speaking to a teacher)

หนู can sound natural in an established younger-female-to-senior relationship, but it is not the neutral first-person form for every adult woman or every workplace. ดิฉัน may sound formal in friendly team talk. The choice constructs a relation; it does not simply reveal an objective rank.
Senior speakers also manage face
Authority permits directives but does not remove the need for clarity or consideration. A manager can use ช่วย...หน่อยนะครับ to present a task cooperatively, while a safety command may properly remain direct.

The first combines task authority with listener-oriented นะครับ. The second prioritizes safety. Indirectness is not an ethical requirement when delay creates danger.
Particle stacks change the stance, not the hierarchy itself

สิครับ may feel supportive when a senior opens the floor, but impatient when a junior uses it to press a senior. The same grammar enters a different power relation.
Silence and deference
A junior's pause can reflect thought, uncertainty, or reluctance to contradict, but silence is not encoded agreement. Responsible seniors can invite a genuine answer and allow time: มีข้อกังวลอะไรบอกได้เลยนะครับ “Please raise any concerns.” If a decision matters, confirm it explicitly rather than treating lowered gaze or a quiet acknowledgment as consent.
Thai can also omit disagreement because the hierarchy makes it risky. This is a pragmatic possibility, not a claim that Thai speakers never speak directly. Team culture, age, personality, and consequences all matter.
What intonation changes
A gentle, unhurried request contour can reduce pressure; a sharp falling นะครับ may still sound like an order. Lengthened address terms may sound affectionate, pleading, or patronizing depending on relationship. A quiet ค่ะ/ครับ from a junior can acknowledge hearing without committing to agreement. Ordinary-polite dialogue
A junior employee raises a scheduling problem with a senior colleague.

The junior uses พี่อ้อย and later หนู within an established relation. The senior uses พี่ for self. These expressions would not automatically transfer to two strangers of similar apparent ages.
Common Mistakes
1. Calling every older stranger พี่
❌ พี่ครับ อนุมัติใบสมัครให้ผมหน่อย
Incorrect relationship assignment for an unfamiliar official whose preferred age alignment is unknown.

2. Addressing a younger professional as น้อง without agreement

Incorrect role construction: น้องหมอ imposes junior familiarity on the physician.

3. Using maximal self-deference in a routine team update
